Örgütsel Muhalefet Üzerine Pozitif Psikolojik Sermayenin Etkisi: Eğitim Sektöründe Bir Çalışma

Abstract

Employeesmay experience disagreements and difference of opinion with their managersregarding various situations, policies or practices in their professionallives. The expression of this disagreement and opposing views is expressed asan organizational dissent. The individual, relational and organizationalfactors affect organizational dissent behavior. In the context of this study, positive psychological capital is considered as independent variable which isemployees'measured, developed, and managed constructs. The main purpose ofthis study is to examine the effect of positive psychological capital onorganizational dissent. The data of this study collected from 267 teachersworking full time in various institutions of education sector in Istanbul byconvenience sampling method were analyzed by structural equation modelingmethod. The results of this study revealed that; positive psychological capitalhad a positive effect on articulated dissent, latent dissent and displaceddissent.

Çalışanlar çalışma yaşamında çeşitli durum, politikaya da uygulamalarla ilgili olarak yöneticileriyle anlaşmazlıklar ve görüşfarklılıkları yaşayabilmektedir. Bu anlaşmazlığın ve karşıt görüşlerin dilegetirilmesi örgütsel muhalefet olarak ifade edilmektedir. Örgütsel muhalefetdavranışı üzerinde bireysel, ilişkisel ve örgütsel faktörler etkili olmaktadır.Bu çalışma bağlamında ise çalışanların ölçülebilir, geliştirilebilir veyönetilebilir bir özelliği olarak pozitif psikolojik sermaye bağımsız değişkenolarak değerlendirilmiştir. Çalışmanın temel amacı, örgütsel muhalefetdavranışı üzerine pozitif psikolojik sermayenin etkisini incelemektir. Bu amacayönelik olarak kolayda örnekleme yöntemiyle İstanbul ilindeki eğitim sektörününçeşitli özel kurumlarında tam zamanlı çalışan 267 öğretmenden toplanan verileryapısal eşitlik modellemesi ile analiz edilmiştir. Araştırmanın sonuçları;pozitif psikolojik sermayenin dikey muhalefet, yatay muhalefet ve yerdeğiştirmiş muhalefet boyutları üzerinde pozitif bir etkiye sahip olduğunuortaya koymaktadır.
